"Job evaluation is the pri- mary tool for determining whether two jobs have comparable value,” says Dr. Steven McShane, of Simon Fraser’s faculty of business ad- ministration. "The most common method of determining job worth is a point system of evaluation — rating jobs on factors which can be compensated, then adding the scores to estimate the job worth." Evidence of discrimination exists if a female-dominated job is assigned a lower pay rate than a male-dominated job with similar or lower job evaluation points. "The problem is that job evaluation itself is essentially a judgmental process," says McShane. "Female jobs -—- jobs in which most positions are held by women -- are often assigned lower pay levels because job evaluators understate the job’s worth." McShane’s study, published in June in the British Journal of a eo oe = > The investigation compared job worth ratings for a "special assistant—accounting” and a "senior secretary—accounting.” ; "As we expected, the senior secretary title was perceived as being a *’female’ job while the special assistant position was considered more gender neutral, although in fact, both titles were assigned to the same job description. The title manipu— lation was the only point of difference between the two." The senior secretary job title was given lower job evalu-— ation ratings even though it had the same job description as the special assistant. In many erganizations, this would have caused senior secretaries to be Placed in a lower pay grade than special assistants, McShane says. "The results are not con- clusive," he says, "but they do demonstrate a need for sensitiv— ity when human resource managers make job evaluation decisions. "Job evaluation is a way of trying to ensure that people are Paid within a range comparable toa the relative worth of their jobs in an organization.
